Sometimes the issue is not the disagreement itself. It’s the medium. The medium of a disagreement is a controllable, consequential choice. Speaking tends to make hard conversations go better, partly through the language it elicits and partly through how voice conveys meaning. Yet people systematically misjudge this and default to writing. Conflict arises not just from disagreement itself but from the structure of the conversation. Nice protects the relationship. Kind protects the person. Nice says: “Looks great!” Kind says: “The conclusion isn’t fully supported by the data yet, here is what I would strengthen.” Nice avoids the awkward 1:1. Kind has it on Tuesday. Nice tells people what they want to hear now. Kind tells them what they will thank you for six months later. The research behind this is hard to ignore: → Kim Scott calls this pattern “Ruinous Empathy”, caring about someone’s feelings so much that you withhold the feedback they actually need. → Tessa West warns that cultures built on vague positivity often erode trust, clarity, and fairness, especially for high performers. → A study by Signature Consultants and Dynata found that organizations scoring higher on “kind leadership” were also significantly stronger at innovation. Because niceness optimizes for short-term comfort. Kindness optimizes for long-term growth. A useful question before your next difficult conversation: Am I softening this because it will help them… or because it will make me more comfortable? That gap is often the difference between nice leadership and kind leadership. The teams people trust most are rarely led by those who smooth everything over. Vinu Varghese shared thisThe people most damaged by toxic workplaces are often the most emotionally intelligent people in the room. Not the weakest, not the least capable, but the most attuned. The irony is painful. The same qualities that make someone a trusted colleague, empathetic leader, and deeply human teammate also make them more vulnerable to environments built on fear, manipulation, silence, and emotional unpredictability. And in many workplaces today, toxicity is not disappearing. It is becoming quieter, more sophisticated, and harder to name. A toxic workplace is not simply a stressful one. Stress is normal, pressure is normal, and so is disagreement. Toxicity begins when psychological safety disappears. When honesty feels dangerous, feedback becomes humiliation, and when blame travels faster than credit, people learn that survival matters more than sincerity. Research consistently shows that emotionally intelligent people initially navigate difficult environments better than others. But over time, they often absorb the emotional cost more deeply too. Because they notice everything. The change in tone during a meeting, the passive exclusion, the forced smile, and the emotional undercurrent nobody acknowledges. And leadership is almost always the variable that determines whether this happens. Because culture is not what companies write on walls. Culture is what people learn is safe to feel, safe to say, and safe to become. The organizations that will thrive will not simply be the most technologically advanced. They will be the ones that understand that psychological safety is not softness, compassionate leadership is not weakness, and emotionally intelligent employees are not fragile. In many organizations today, employees spend nearly 80% of their week in meetings, emails, approvals, and coordination. The result? People are constantly connected, yet rarely uninterrupted. What’s even more interesting is that: Research across 300+ organizations found that 20–35% of value-added collaboration comes from just 3–5% of employees. The same reliable, capable people keep getting pulled into everything. Organizations celebrate collaboration, but rarely measure its overload. They are the ones who stayed committed long enough to see the outcome. Sometimes the biggest mistake is walking away too early from something that was about to compound. Stay in the process a little longer. Your consistency may be working in ways you cannot see yet.

Danielle Crittenden’s life story on losing her daughter is one of the most devastating pieces I have read on grief, love, motherhood, and the strange cruelty of ordinary life continuing after your world has ended. What stayed with me most was this idea: → When you lose someone you love, you don’t just lose a person. You lose the recipes you would have shared. → The calls you would have made. → The photos that suddenly appear on your phone. → The favourite groceries on a supermarket shelf. → The Bluetooth device your car still tries to connect to. → The future that was quietly living inside your everyday life. And perhaps that is why grief feels so impossible to explain. Because the world sees one loss. But the person grieving loses that person again and again, in a thousand ordinary moments. We often rush to comfort people with phrases like: “Time heals.” “They are in a better place.” “Everything happens for a reason.” “You will find meaning in this.” But not every pain needs a lesson. Not every tragedy is a growth opportunity. Not every wound becomes wisdom. Sometimes the most human response is simply: “I am here.” “I remember them.” “Tell me about them.” “I won’t look away.” Grief does not need to be fixed. It needs to be witnessed. And love, even after death, does not disappear. It changes form. It becomes memory. It becomes ache. It becomes the stone you carry. And sometimes, for a moment, the stone gets lighter. Not because you loved less. But because love found a way to keep walking.

Perception isn’t a layer. It is the decision. → Identity beats ideology. Campaigns that tapped cultural belonging, language, faith, regional pride, moved more votes than any policy paper ever could. → Turnout is movable. Minds mostly aren’t. Record turnouts (90%+ in some places) decided outcomes. Twenty years of field experiments say the same thing: campaigns rarely change opinions, but they reliably change who shows up. → Proximity beats scale. A knock on the door outperforms a million impressions. Trust travels through people, not platforms. → Welfare is memory. Direct transfers and visible schemes shaped choices more than GDP charts. Voters remember what reached their kitchen, not what hit the spreadsheet. → Charisma can break the model. Occasionally, a fresh face in a fragmented field rewrites every assumption. Rare. But real. The bigger truth: People don’t decide the way they say they decide. They decide based on: → Identity → Emotion → Ease of action → Lived experience Everything else is narrative.

Psychological Safety: Connecting the Dots Across Time In 2014, as I moved from Mumbai to Delhi to head training for the North Zone, a colleague said something that lingered: "After working with you, it’s difficult to work with anyone else." Curious, I asked why. He replied, "You taught us to speak. That becomes a problem under other leaders." At the time, I smiled—half flattered, half unsure if it was just praise. In 2016, a colleague who had just been promoted said: "After our argument, I never thought you’d promote me." I responded, "The argument was about a situation, not the person. I value people who speak up. Either I convince you, or you convince me—and then we move forward." That moment reminded me: disagreement, when handled with respect, is a sign of trust—not defiance. Two weeks ago, an ex-colleague recalled an incident where he’d made a mistake. "You pointed it out once, helped me find the root cause, assessed the impact, and sat with me to fix it. You never brought it up again. That shaped my behavior—I never repeated that mistake." He added, "It felt natural to come and share the mistake." That struck me deeply. These moments—scattered across years—recently came into focus as I read The Fearless Organization by Amy Edmondson. Her doctoral research began with a hypothesis: Good teams make fewer mistakes than bad ones. But the data surprised her. Better-performing teams actually reported more errors than others. Confused, she conducted focus groups and discovered the truth: Mistakes happen everywhere. But psychologically safe teams speak up. They don’t hide. They don’t fear. That’s when it all clicked. Leadership isn’t just about strategy or execution. It’s about the climate we create. A psychologically safe culture is shaped by everyday choices: - Listening without judgment - Separating the person from the problem - Encouraging dissent - Responding with empathy - Letting mistakes become lessons, not labels If we say there's a lack of psychological safety in the organization, we must first look within. An organization is a collection of individuals—just as an ocean is a collection of water drops. His journey from finance to HR leadership, across geographies and challenges, is a nothing short of inspiring. So I asked, What’s the key to achieving career goals? He responded instantly and with conviction, it begins with proactivity, mapping key stakeholders and engaging with them proactively. Building a network of enablers is essential for growth, and amplifying one’s presence across broader platforms helps unlock new opportunities. That struck a chord. Building relationships and expanding visibility, simple, yet powerful. He continued with more valuable insights: 🔹 Stretch assignments, gigs, and secondments are not just opportunities, they’re accelerators of growth. 🔹 Calculated risks are essential. Staying in a comfort zone may feel safe, but it can lead to stagnation. 🔹 Bold decisions matter, but they must be thoughtful. 🔹 Feedback should be honest and must be clear on action expected. 🔹 Diverse experiences across countries, companies, and cultures fuel motivation and broaden perspective. I couldn't agree more. In today's fast-paced world, staying relevant is the key. So, I leaned in and asked, What about leadership don'ts? He responded firmly, never compromise on integrity, and be kind, but don’t shy away from giving direct feedback. That last point lingered in the air, “Integrity”, he explained, is the foundation of lasting leadership. It’s what guides decisions when the path isn’t clear. Curious, I asked if there was a quote that he live by? He responded, “Death before Dishonour.” He smiled and said, it’s a powerful reminder that integrity & work ethics must remain non-negotiable, even in the face of tough decisions. It's easy to be swayed by pressure or convenience, but true character is revealed when one chooses what's right over what's easy. And then came another gem, one that truly resonated with me. “True credibility is earned when people seek your advice because of your expertise, and NOT just your authority.” That line stayed with me. It’s a reminder that leadership isn’t about titles, it’s about trust, earned through consistency, competence, and character. 💡 Key takeaway: Success isn’t just about climbing the ladder, it’s about continuous learning, meaningful relationships, and staying true to one’s values.
