They are drawn to organisations that embody #values they believe in, those that demonstrate a genuine #commitment to positive societal impact. Excited to share our new paper in Organization Science: "Designing Institutions for Applied Impact: Lessons from Engineering for Organizational Research" Huge thanks to Stephen Zhang and the editorial team for inviting us to contribute to this Crossroads collection on making organizational research more applied and impactful. It's been a privilege to be part of this important conversation alongside stellar colleagues. Grateful to Dr. Liz Gerber for being an amazing co-author on this journey—your interdisciplinary perspective spanning mechanical engineering, HCI, and organizational studies made this work possible. Yesterday, it was a pleasure to join Liz in person for a conversation about this piece in the Work, Technology and Organizations group alongside Bob Sutton and Pamela Hinds. Really great conversation about these important issues and how research is evolving, our moral obligations when doing field work, and how increasing scrutiny on the public value of research universities and the emerging use of AI is affecting all of this. Our core argument: The gap between research and practice isn't just about individual motivation—it's about institutional design. While organizational research privileges theoretical novelty, engineering fields have built structures that legitimize validated, usable contributions. We can learn from them. We identify three structural levers for change: Cognitive: Broaden what counts as knowledge to include validated solutions Normative: Value reproducibility and utility alongside theoretical elegance Regulative: Support diverse formats (implementation briefs, design notes, replication studies) The path forward isn't about lowering standards—it's about recognizing different forms of rigor and making applied work both feasible and legitimate. Together, they offer a comprehensive vision for organizational research as an applied science. 🚨 New Publication 🚨 I am delighted to share that our article “HR‐Led Co‐Design for Neuroinclusion: A Critical Pragmatist and Sociotechnical Systems Approach to Transforming Neuronormative Organisations” has just been published in the Human Resource Management Journal . In this paper, co-authored with Cihat Erbil, Milena Tekeste, and Nur Gundogdu, we argue that most workplace approaches to neurodiversity remain fragmented and compliance-driven. To move beyond symbolic gestures, we propose a process model of HR-led co-design that: 🔹 Tackles four persistent challenges: legal ambiguity, ignorance and lack of buy-in, disclosure dilemmas, and resistance to systemic change. 🔹 Centres neurodivergent individuals as co-architects of organisational redesign rather than passive recipients of accommodation. 🔹 Draws on critical pragmatism (as an emancipatory, justice-driven framework) and sociotechnical systems theory (as a structural design lens) to create systemic transformation. Our contribution is to reposition HR as a catalyst for collaborative, recursive, and justice-oriented organisational change—embedding neurodivergent perspectives into policies, practices, and systems. 𝐖𝐡𝐚𝐭 𝐌𝐚𝐤𝐞𝐬 𝐚 𝐆𝐨𝐨𝐝 𝐄𝐦𝐩𝐥𝐨𝐲𝐞𝐞 𝐖𝐡𝐞𝐧 𝐀𝐈 𝐃𝐨𝐞𝐬 𝐇𝐚𝐥𝐟 𝐭𝐡𝐞 𝐖𝐨𝐫𝐤? This week, I gave my inaugural lecture at ESCP Business School. The topic: “𝗣𝗲𝗿𝗳𝗼𝗿𝗺𝗮𝗻𝗰𝗲 𝗠𝗲𝗮𝘀𝘂𝗿𝗲𝗺𝗲𝗻𝘁 𝗶𝗻 𝗛𝘂𝗺𝗮𝗻–𝗔𝗜 𝗛𝘆𝗯𝗿𝗶𝗱 𝗧𝗲𝗮𝗺𝘀.” After the talk, I had the chance to engage with a highly curious and experienced audience. What stood out to me afterwards. Most of their questions circled around one underlying theme: How difficult it is to unlearn old ideas of human performance. For decades, we have measured people based on output, efficiency, and independence. But in a world where AI takes over significant parts of the process, these measures no longer capture what truly matters. If we keep applying old metrics, we risk: - Overlooking the real value humans bring – judgment, oversight, and context - Discouraging collaboration by turning AI into a threat - Reinforcing resistance instead of trust (see also Dr. Christina Strauss's posts) In hybrid teams, the question is no longer: What can the human do better than the AI? It is: How do they work together – and how do we measure that partnership? That means shifting toward: > Collaboration-centric metrics > Incentives that reward responsible AI use > New definitions of contribution, growth, and performance In times of AI, measuring human contribution requires more nuance – not less. Otherwise, we will end up optimizing the wrong things and disengaging the very people we want to empower. Delighted to share that our latest paper has just been published in Journal of Business Research. The study looks at a counterintuitive phenomenon in access-based consumption: anthropomorphizing shared products (e.g., giving them names or faces) does not always increase user engagement. In fact, it can backfire—users may feel “it’s not my responsibility,” reducing their willingness to help maintain shared products. However, when anthropomorphism is combined with nurturing cues, users’ sense of responsibility is restored. This work contributes to a deeper understanding of consumer psychology in the sharing economy and offers practical guidance for platform design.
